Abstract

The study examines the influence of HR analytics adoption on organisational performance in Indian information technology (IT) organisations by conceptualizing adoption through three dimensions: Tool Utilization, Insight Integration, and User Competency. A quantitative, cross-sectional survey design was employed with HR professionals and managerial employees who were familiar with HR analytics and workforce-related decision-making. The relationships were tested using covariance-based Structural Equation Modelling through AMOS. The findings show that nine of the twelve hypothesized relationships were statistically supported. Tool Utilization significantly influenced Workforce Productivity, Talent Retention, and HR Decision-Making Quality, but had no significant effect on Strategic Alignment. Insight Integration emerged as the strongest adoption dimension and significantly influenced all four organisational-performance outcomes, with its strongest effect observed on HR Decision-Making Quality. User Competency significantly affected Talent Retention and HR Decision-Making Quality, while its relationships with Workforce Productivity and Strategic Alignment were not significant. The results demonstrate that the organisational value of HR analytics depends not only on the use of analytical tools but also on the extent to which analytical insights are embedded in managerial decisions. The study contributes a multidimensional perspective on HR analytics adoption and offers practical guidance for improving analytics governance, decision integration, and managerial competency in Indian IT organisations.
